People.

The best companies attract, hire, and retain the best people. No matter how strong the founder’s vision is, without the right team, it stays just that—a vision.

As a manager, hiring becomes a big part of your job. Some days it feels like a slog—especially when a round of interviews leads nowhere—but it matters. Getting the right people into your team is critical. Not just for shipping great software, but for building the kind of culture you actually want to work in.

So let’s talk about step one of that process: getting great people to apply in the first place.


How Do People Show Up?

Broadly speaking, most candidates come through one of four channels:

  1. Direct applicant (unknown): They found your job online and applied.
  2. Headhunted: Someone reached out and convinced them to consider the role.
  3. Direct applicant (positively influenced): They’ve had a good experience with your company—through events, community partnerships, or your product.
  4. Referral: A current employee recommended them.

Each of these channels deserves your attention. Let’s break them down.


Direct Applicants

These are the folks who stumble across your job listing and decide to apply. If you’re lucky, you’ll find great candidates this way. But relying only on this method is risky—especially if you’re not a household name.

Unless you’re Google or Meta, visibility is a challenge. There are far more jobs than available top-tier engineers right now, and in cities like London, NYC, or SF, the competition is intense.

Here’s how you can improve your odds:

✏️ Write better job descriptions

  • Ditch gimmicky language like “rock star” or “ninja.”
  • Avoid rigid checklists of tech requirements.
  • Focus on what the person will learn and do, not just what they need to bring.
  • Be professional, human, and clear.

For example, say:

“You’ll work on scaling our data infrastructure to handle petabytes of data.”
Not:
“Must have experience with petabyte-scale data systems.”

📢 Get your listing in front of the right people

  • Use job boards like Stack Overflow, but research whether the investment is worthwhile.
  • For niche roles, post in relevant communities or mailing lists.
  • Use platforms like Hacker News (e.g. “Who’s Hiring?” threads), but respect the tone and etiquette of the space.

Headhunting and Recruitment Agencies

Sometimes you need to go out and find people—especially for senior or specialized roles.

Recruiters can help, but proceed carefully. Their quality varies wildly, and bad recruiters waste your time (and damage your brand).

Tips for working with recruiters:

  • Ask your network for recommendations.
  • Meet them before committing—ideally in person.
  • Let them visit your office to understand your culture.
  • Ask for sample candidate profiles.
  • Understand their process and make sure they treat candidates with respect.

For niche or high-level roles, consider agencies that specialize in headhunting. Alternatively, empower respected engineers on your team to reach out directly to potential candidates. A personal message from a peer goes a long way.


Community Outreach

If you want to build a reputation as a great place to work, show up for your local tech community.

This doesn’t mean spending your budget on conference banners. Instead, invest in real connections:

  • Host meetups in your office.
  • Sponsor drinks or snacks at events.
  • Speak at local user groups.
  • Support local bootcamps.

Important: Don’t treat this as a transactional hiring strategy. If your primary goal is recruiting, it won’t work. Show up because you care about your local ecosystem. The hiring benefits come later.


Referrals

Great people know great people. Use that.

If you’re already hiring well, your existing team probably has a network of strong candidates they’ve worked with in the past.

🔁 Create a referral program:

  • Offer a monetary incentive.
  • Make it easy for employees to submit referrals.
  • Follow up and keep them in the loop.

One word of caution: too many referrals can reduce diversity. Be mindful of potential biases, and avoid stacking entire teams with friend groups that create unintentional cliques.
